Avoiding Next-Generation Turnover: The Importance of a Clear Development Plan in Family Businesses

March 9, 2026 | 04:30 AM

A founder once felt perplexed when their children—who had been working at the family business for several years—suddenly decided to leave and find employment elsewhere. This phenomenon is often caused by the lack of a measurable development plan. This article discusses why a development plan and clear timelines are key factors in ensuring that the next generation stays with the company and contributes to the fullest extent possible.

The Root Cause of the Next Generation’s Departure

Cases where children decide to leave after working for 3 or 4 years often stem from one main problem: a lack of clarity regarding their future in the company.

The next generation needs clear career plans and succession planning. Without a clear development plan regarding their future positions and responsibilities, they will feel trapped in a routine without a definite purpose, which ultimately triggers a desire to seek opportunities elsewhere.

Building Communication About the Future of the Next Generation

Simply telling a child that they are “important to the company” is a good first step and can boost motivation. However, verbal acknowledgment alone is not enough if it is not accompanied by more in-depth technical discussions.

Founders need to speak openly about the company’s future vision and how their children fit into it. Discussions about their strategic contributions in the future will make the next generation feel they have a meaningful role in the family business’s sustainability.

Clarity Regarding the Timing of the Transition

One technical hurdle that is often overlooked is the “when” factor—that is, when the transition will take place. Clarity regarding the transition timeline is often the least defined aspect of the succession process.

Uncertainty about whether the transition will occur in 3, 5, or even 10 years often leaves the next generation feeling uncertain. Is it true that you’ll hand this company over to me? Am I truly entitled to make strategic decisions for the company? When? Providing a more measurable timeline in career and succession planning for the next generation is crucial so they can align their professional goals with the company’s needs.

Maintaining the next generation’s engagement in the family business requires a commitment from the founder to develop a transparent plan for the future. By providing clear career paths and development opportunities for the next generation—along with a defined timeline—the company not only provides direction for the next generation but also builds a strong foundation for the long-term sustainability of leadership succession.
